Many hiring managers don't know what they're hiring for. As a candidate with deep expertise in the field, you might be best placed to rewrite the job description and recommend pay adjustments accordingly. For example there are probably a lot of data analyst roles out there that should actually be data product management roles. How do you do go about upgrading a role? You need to first meet the criteria that they think they're hiring for so you can earn their trust to recommend an alternative. Some criteria to look for in companies that may be more open to such feedback: 1. They've recently raised a big funding round (and have more money than sense!) 2. They're going through a transformation (for example from a bricks and mortar business to a data business) 3. They're in-sourcing a new function that they used to outsource If I were in the market for a job in this environment, I'd be applying to jobs that are below my level and looking to elevate them. That way you create new supply and place yourself as the #1 option on the demand side. Don't try to compete. Try to outsmart.

Struggling to Hire Data & Analytics talent 😰? I was recently talking a company who have plans to hire a senior leader and the main challenges I hear in today’s market is, skill shortages or lack of talent in the market... Many companies grapple with hiring Data & Analytics talent, often attributing the challenge to a perceived shortage of skilled individuals. While certain skill sets may indeed be scarce, the primary obstacle lies in organisations disseminating an unappealing message to the ideal talent. Contrary to popular belief, the Data and Analytics professionals who can truly have influence are already employed or working for your competition and not actively seeking new opportunities. Consequently, these individuals are unlikely to encounter job advertisements. Moreover, even if a proactive TA team reaches out to potential candidates, the messages often lack the necessary Information. However, this is no fault of their own most TA teams must juggle a variety of dissimilar roles from kitchen porters, analysts, scientists, researchers, and Chief Data Officers. Extremely hard to understand all these intricacies which then makes it harder to connect with the ideal audience. However more hurdles companies will faces include inadequate employer branding, outdated and unclear job descriptions, inflexible requirements, reluctance to embrace remote work, uncompetitive compensation and benefits, limited involvement in industry events, and a lack of commitment to continuous learning and development. Overcoming these challenges demands a strategic and thoughtful approach to talent acquisition, which includes fostering a positive employer brand, re-evaluating job requirements, offering competitive compensation, embracing flexibility, and actively engaging with industry communities. Question: Do nonprofits think about their “people systems”? Looking back at the last decade of my job experience, I’m finding that one of the things I enjoyed most in each position was creating or updating and maintaining the systems that helped me or my team accomplish things more efficiently and with less friction. I see some large companies hiring People Systems Analysts to manage those systems on a company-wide scale, but I wonder if it’s something small nonprofits even think about. Perhaps this is an area where I could offer my skills in a consulting capacity… #ThursdayThoughts
